Summary: | Career line variables exert considerable influence on such variables as turnover and intent to remain with the organization. To study this influence, data were gathered from the experiences of 2 large savings and loan associations in California. The career variables are: 1. height of the career line ceiling, 2. length of the career lines, 3. position ratio, 4. upward mobility opportunity, and 5. transit time to move from one position to the next within a career line. In general, a position's mobility opportunity and the increase in salary associated with promotion combine multiplicatively to influence the membership decision. When mobility opportunity and a variation of the ceiling variable are combined multiplicatively, the predictive power of career-based variables is increased significantly. Although the transit time of a position holds no predictive power regarding membership in the organization, this factor does seem to play a role in the membership decision. However, both commitment and expectancy have to be considered simultaneously in predicting organizational membership. |
